Negotiating your salary as a woman at the start of your career mostly means going into the conversation prepared. Official statistics show that women earn less on average than men. A documented market value and clear arguments improve your starting position considerably.

Short answer: In 2025, women earned on average 16 percent less per hour than men (unadjusted gender pay gap, Federal Statistical Office, status December 2025). Three things help in salary talks: a documented market value, a salary range instead of a single figure, and knowledge of your information rights under the German Pay Transparency Act. The key points in brief

  • The unadjusted gender pay gap in 2025 was 16 percent (Federal Statistical Office, press release of 16 December 2025).
  • Unadjusted means the figure does not account for occupation, sector or working hours. Part of the gap is explained by these factors, and part remains unexplained.
  • It is best to negotiate with a range that you can justify with sources.
  • The German Pay Transparency Act (Entgelttransparenzgesetz) gives employees a right to information on comparable pay. Whether it applies in your company depends on its size.
  • Put any agreement in writing before you sign.

How large is the pay gap between women and men?

The Federal Statistical Office (Destatis) calculates the gender pay gap from gross hourly earnings. For 2025 it reports 16 percent, unchanged from the previous year. The figure is unadjusted, so it compares averages without correcting for occupation, sector, age or working hours. Destatis also publishes an adjusted figure separately.

The statistics do not explain every individual case. That is exactly why a well-prepared negotiation helps: you rely on figures that apply to your position rather than on assumptions.

How do you prepare for the salary conversation?

Preparation matters more than the conversation itself. These three sources give you a sound basis:

  1. Job advertisements for comparable positions that state a salary, at least five to ten, noted with dates.
  2. Collective agreements (Tarifverträge) in your sector if your employer is bound by one. They set the pay grade.
  3. Your own achievements from studies, internships or part-time work, backed by projects, grades, certificates or responsibility you have taken on.

From these, build a range from the lower to the upper end of what you can justify. In the conversation, name a figure in the upper half of that range, not the lower limit.

How do you phrase your salary expectation?

Say what you have in mind first, then give your reasons. For example: „Based on the job advertisements and my project work during my studies, I had a gross salary of 3,600 euros in mind.“ Give the justification right after the figure, so the conversation stays on the job and not on you as a person.

Which rights do you have regarding pay?

The German Pay Transparency Act (Entgelttransparenzgesetz, EntgTranspG) aims to secure equal pay for equal or equivalent work. Under section 10(1) EntgTranspG, employees have a right to information on the average monthly gross pay for a comparable job and on up to two individual pay components. Details are set out in sections 11 to 16. Whether the right applies in your company depends on its size. If in doubt, ask the HR department or your trade union.

What does a negotiation mean in numbers?

Assumption: the offer is 3,500 euros gross per month. The table shows what two possible outcomes mean over a year.

Offer, gross per monthNegotiated, gross per monthDifference per year (12 months)
3,500 euros3,650 euros1,800 euros gross
3,500 euros3,800 euros3,600 euros gross

Social security contributions and wage tax reduce the difference. To see what remains net, use the tax calculator of the Federal Ministry of Finance. Knowing your payslip makes the deductions easier to understand.

Which arguments hold up in the conversation?

  • Concrete results from internships, working student jobs or a thesis, ideally with figures
  • Additional qualifications such as certificates, language levels or software skills that the job profile asks for
  • The market value of the position, backed by your sources
  • Responsibility you can already take on, for example in projects or client contact

Personal circumstances such as rent or a student loan rarely work well as an argument. The employer pays for the work delivered in the role, not for your living situation.

What do you do if the employer says no?

Ask for the reasons and for a concrete date to review the salary, for example after the probation period or after twelve months. Agree on this date in writing. In companies bound by a collective agreement, the pay grade is the most important lever, because it is not negotiated freely.

Frequently asked questions

May I ask about other people’s salaries in a job interview?

You will rarely get individual names. Through the right to information under section 10 EntgTranspG, however, you can obtain average figures for comparable jobs, provided the law applies to your company. Individual salaries are not covered.

Must I disclose my previous salary?

Many employers ask about it. You can name your salary expectation based on market value and answer the question about previous pay factually, or sidestep it. What matters is that you do not start from a low figure from the past.

When should I raise the salary topic?

Best after the feedback on the position and before you accept an offer. With a fixed offer, you can still negotiate until you sign, after that it becomes harder.

Does the minimum wage also apply to graduates?

Yes. The statutory minimum wage is 13.90 euros gross per hour in 2026 and rises to 14.60 euros in 2027. It is a floor, not a benchmark for starting salaries, which in many sectors and regions lie well above it.

What should you do now?

  1. Research your market value with job advertisements and, where available, collective agreements.
  2. Write down your three strongest achievements with a result or figure.
  3. Phrase your expectation as a range and name a concrete figure in the conversation.
  4. Put the result in writing before you accept.
  5. Agree on a review date if the employer does not agree right away.
